驻疆官兵成就动机对职业倦怠的影响:社会支持的中介作用 被引量:5

Effect of achievement motivation on job burnout of soldiers in military stations of Xinjiang: Mediating role of social support

摘要 目的探讨驻疆官兵成就动机、社会支持与职业倦怠之间的关系,并检验社会支持的中介作用。方法采用随机整群抽样方法,选取驻疆官兵757名,运用成就动机量表、军人社会支持量表和军人职业倦怠量表进行调查,分析成就动机、社会支持与职业倦怠的相关性。结果 (1)职业倦怠及各维度与追求成功动机呈正相关(P﹤0.01),与避免失败动机、社会支持总分及各因子呈负相关(P﹤0.05,P﹤0.01)。(2)中介效应分析显示,社会支持在成就动机和职业倦怠间具有中介作用。(3)路径分析显示:追求成功动机对职业倦怠为负效应(-0.174),通过社会支持的间接效应比为21.2%;避免失败动机对职业倦怠为正效应(0.286),通过社会支持的间接效应比为26.5%;社会支持对职业倦怠的直接效应为负效应(-0.468)。结论成就动机和社会支持是导致职业倦怠的两个重要影响因素;社会支持在追求成功、避免失败动机与职业倦怠间具有部分中介作用。 Objective To explore the relationship between achievement motivation, social support and job burnout of soldiers in military stations of Xinjiang, and examine the mediating effect of social support. Methods A total of 757 soldiers from 2 militory stations in Xinjiang were recruited through random cluster sampling. The Achievement Motivation Scale, the Chinese Military Personnel Social Support Scale and the Job Burnout Scale were used to conduct investigation, and the correlation between achievement motivation, social support and job burnout was analyzed. Results(1)Each factor of job burnout showed positive correlations with the motivation of pursuing success(P﹤0.01), and negative correlations with the motivation of avoiding failure and the total score and each factor of social support(P﹤0.05, P﹤0.01).(2)Hierarchical regression analysis showed that social support played a mediating role between achievement motivation and job burnout.(3)Path analysis showed that the motivation of pursuing success had direct negative effect on the job burnout(-0.174). The motivation of pursuing success through social support had indigo effect on job burnout, accounting for 21.2% of total variation. The motivation of avoiding failure had direct positive effect on job burnout(0.286). The motivation of avoiding failure through social support had indigo effect on job burnout, accounting for 26.5% of total variation. Social support had direct negative effect on the job burnout(-0.468). Conclusions Achievement motivation and social support are important factors on job burnout. Social support played a partly mediating role between achievement motivation and job burnout.
