摘要
本研究基于社会认知理论,旨在从多层次视角来揭示授权和创新之间的多层次关系,并探索团队创新效能感的中介作用。以80个团队的367名员工为研究对象,结果表明,团队层面的领导授权通过促进团队创新效能感来提高团队创新;同时,团队创新效能感对个体创造力有直接影响,但是,团队创新效能感在团队层面授权和个体创造力之间并没有扮演中介的角色。最后,本研究还发现:团队创新效能感调节了个体层面授权和个体创造力之间的关系。
this study identified the role of team creative efficacy in the relationship between delegation and creativity from a multi-level perspective. Using a sample of 367 employees and 80 teams, the author theorized and found that at the team level, TCE played as a medinting role between team-level delegation and team innovation. However, TCE didn' t play as mediating role between team-level delegation and individual creativity. Meanwhile, it is proved that TeE played as moderating role between individual-level delegation and individual creativity. Furthermore, the author discusses the implications of these results for research and practice.
