摘要
本文基于资源保护理论、社会控制理论与社会认知理论,采用跨层次分析的方法探讨了员工人格特质、团队伦理气氛与反生产行为(CWB)之间的关系。通过对来自27家企业的65个团队的总计426名员工的实证研究发现:尽责感和宜人性对CWB有显著的负向影响,神经质对CWB有显著的正向影响。此外,团队伦理气氛不仅可以直接对CWB产生显著的负向影响,而且还对人格特质与CWB之间的关系起到相应的调节作用,即增强尽责感对CWB的负向影响,减弱神经质对CWB的正向影响。
This article leverage the conservation of resource theory, social control theory and social cognition theory, using cross-level analysis method to research the relationships between individual personality trait, team ethical climate and counterproductive work behavior(CWB). The empirical results based on 426 employees from 65 teams and 27 companies indicated that conscientiousness and agreeable have the significant negative affect to CWB, neurotieism has the significant positive affect to CWB. At the same time, team ethical climate not only has the significant negative affect to CWB but also significantly moderate the relationships between individual personality trait and CWB. Specifically, it will strengthen the negative effect of conscientiousness to CWB, and weaken the positive effect of neuroticism to CWB.
