摘要
当今动态复杂的竞争环境下,组织二元学习是同步拓展现有能力和探索新能力,平衡短期效率与长期发展之间矛盾的关键。基于组织二元学习,以组织中人力与社会资本这两大无形资本为视角,研究二元学习在人力和社会资本以及突破性和增量性创新能力之间的中介作用。结果表明:探索性与拓展性学习对突破性创新能力均有显著正向影响,其中探索性学习的影响较大;探索性与拓展性学习对增量性创新能力均有显著正向影响,其中拓展性学习的影响较大;组织二元学习在人力和社会资本与突破性和增量性创新能力之间起到中介作用。
Under the dynamic and complex competitive environment, organizational ambidextrous learning is criti- cal to synchronise exploitation of current capability with exploration of new capability, and to solve the dilemma of the short-term efficiency and long-term development. Based on the perspective of organizational intangible capi- tal both human capital and social capital, this study focuses on the mediating mechanism of ambidextrous learn- ing. The results of our empirical study demonstrate that, firstly, both exploratory learning and exploitative learning have significantly positive influences on radical innovative capability, and the effect of the former is more power- ful. Secondly, both exploratory learning and exploitative learning have significantly positive influences on incremen- tal innovative capability, and the effect of the latter is more powerful. Finally, ambidextrous learning has mediat- ing effects on the relationship between two types of organizational intangible capital and innovative capability are demonstrated. The research provides implications for the practice of cultivating organizational human capital and so- cial capital, promoting ambidextrous learning and then enhancing innovative capability.
