摘要
通过问卷调查分析城乡教师交流的实效、潜在的问题。城乡教师交流选拔机制、工作内容、激励机制、管理评价机制、教师的适应性和师资的非对称等问题明显存在,影响了交流的实效。提高城乡教师交流的实效,应当探索以教学骨干和优秀教师为标准的选拔机制,变同质交流为异质交流;探索教学+教研"或"教学+跟班"相结合的工作机制,变存量调整为增量提升;探索多元的激励机制,变压力为动力;建立多元化考核评价机制,变单一评价为综合评价;探索教学团队式的目标交流模式,变刚性交流为柔性交流。
This paper analyzes the effectiveness of the exchange of urban and rural teachers and its potential problems through questionaire survey.The problems of Urban and rural teachers selection mechanism,work content,incentives,management evaluation system,teachers’ adaptability,teachers’ asymmetric are obvious which affect the effectiveness of exchange.To improve the effectiveness of urban and rural teachers exchange,we should explore the selection mechanism based on the core teachers and excellent teachers,turning heterogeneous exchange into homogeneous exchange;explore working mechanism of the combination of teaching plus teaching and researching or teaching plus joining a regular class,turning the stock adjustment into incremental increase;explore the diverse incentives,turning the pressure into motivation;establish a diversified assessment mechanism,turning the single evaluation into comprehensive evaluation;and explore the goal exchange model of teaching team style,turning rigid exchange into flexible exchange.
