摘要
运用复杂适应系统理论分析组织学习过程,提出复杂环境下的组织学习动态过程模型,该模型由组织学习过程(发现过程、发明过程、执行过程、推广过程)、组织学习机制(系统机制、程序机制、文化机制)和组织绩效(短期绩效、长期绩效)三个方面构成。在对制造业企业进行问卷调查的基础上,采用多元统计分析方法论证组织学习过程与组织绩效的关系以及组织学习机制对组织学习过程的影响作用;指出从组织学习过程出发,通过组织学习机制改善各过程的学习效果,进而提升组织绩效。
Based on the theory of the organizational learning and complex adaptive system,this study establishes the dynamic process model of organizational learning.The model includes three constructive variables:organizational learning process(the discovery process,the invention process,the production process,and the generalization process),organizational learning mechanisms(system mechanism,procedures mechanism,and cultural mechanism),organizational performance(short-term performance,long-term performance).With the SPSS tools,according to the analysis with the data collected from the manufacturing enterprises this study validates the model and gets the following conclusions:the discovery process,invention process,production process and generalization process of organizational learning have different effects on the organization's short-term performance and long-term performance;taking account of the impact of organizational learning mechanism,organizational learning process will make a greater positive impact on organizational performance under the same conditions.Finally,based on the former text,this study proposed strategies for the four organizational learning processes,and then to enhance the organizational performance.
