摘要
国内专家和学者对政治技能方面的实证研究还在初步探索的阶段,少有研究关注印象管理这一变量对职业生涯成功的影响作用,在理解国有企业员工主观和客观职业生涯成功与他们采用的印象管理策略关系的基础上,本研究认为员工政治技能高水平的发挥会对印象管理对职业生涯成功以缓解消极后果,政治技能高水平发挥的国企员工则能够达成这个缓解意图,政治技能低的员工对此影响作用会很小。通过对上海两家大型国有制造企业中的395名员工的分析发现:印象管理的六种策略的使用,证明了自我推销、迎合、模范和自谦对职业生涯成功的正向预测作用很显著;威胁和示弱对客观职业生涯成功具有显著的负向预测影响,且这两个维度对主观职业生涯成功的预测作用并不显著;使用的层次回归分析方法验证了调节变量的作用,发现政治技能的正向调节作用在各个路径中均显著,只不过显著程度有所不同。
The empirical researches on the political skills which domestic experts and scholars dedicate is in a preliminary exploration stage,few studies concern that impression management make impact on the career success.On the basic of understanding the relationship of subjective/objective career success and impression management strategies used with employees in the state-owned enterprise,this paper thinks that the high level of political skills will have negative consequences on career success that using the impression management,the staff owning the high level of political skills are able to achieve this mitigation intentions,otherwise the influence will be very small.The 395 employees working in the two large state-owned manufacturing enterprises in Shanghai are selected and analysed,and we find that: the employees in the state-owned enterprises play the six strategies of impression management,proving the self-promotion,ingratiation,exemplication and self-abasement can positively and significantly predict career success;intimidation and supplication can negatively and significantly predict object career success,and they can't significantly predict subjective career success;what's more,a hierarchical regression analysis is used to verify the role of moderators.We find the moderation effects of political skills are significant and positive in all the paths,but degrees are different.
