摘要
基于对341家在华韩资企业的问卷调查,分析了企业人力资源管理本土化与企业财务性绩效和非财务性绩效的关系。回归分析显示,控制企业投资规模、成立年限、经营战略、母公司类型等企业特征变量对企业绩效的影响之后,人力资源管理本土化的四个维度——管理层本土化、本地管理层决策参与度、人事制度本土化与培训制度本土化对企业绩效均产生了一定影响。与管理层本土化对企业绩效的影响相比,本地管理层决策参与度、人事制度本土化和培训制度本土化等制度层面的本土化因素对企业绩效的影响更为显著。
This article analyzed the relationship between enterprise's human resource localization and firm performance based on a survey for the 341Korean Enterprises in China.The outcome of regression analysis showed that,in conclusion,the influence of localization of human resource on business performance is significant,and the regression model shows that the firm performance is affected more by localization of human resource policies like the local management's involvement in decision making and employee training and education program rather than by localization of senior management.
