摘要
我国高校师资管理现状表现为总体规模数量急剧膨胀,结构逐步优化;教师职业功能整合专业发展优先,综合匹配完善;深化改革收入分配是重点,科学设岗是关键。高校师资管理存在的问题主要有:教师职业道德观念薄弱、高薪跳蚤现象泛滥、师资竞争机制"畸形"、教师心理问题突出等。解决办法在于管理创新,除了制度建设外,感恩意识则是高校创新师资管理的切入点。感恩意识有利于回归教师主体地位,有利于优化师资管理环境,有利于构筑教师心理契约,有利于刚性管理与柔性管理的有效整合,有利于增加教师职业吸引力。在高校师资管理的实际工作中培养感恩意识,则需要教师和学校两方面转变观念,在政策制度层面和实际操作层面不断探讨。
The present situation of university teaching staff management in China involves the following aspects ： sudden expansion of overall quantity and gradual structure optimization ; the teacher professional function integrated with major development taking the priority of development, completed comprehensive matching of the two factors; the deepening of the allocation reform of income being the keystone, and the scientifically setting up posts being the key point. The major problems of the university teaching staff management are：weak idea of occupational ethics ; frequent job - hopping; abnormal contending system ; and prominent psychological problems of the teaching staff. The solution lies in the management innovation, besides the system construction, the gratitude consciousness is the breakthrough point in that it helps the teachers realize their main body status, optimizes the managerial environment, helps to construct the teachers＇psychological contract, integrates the rigid and the flexible management effectively, and increases the teacher professional attraction as well. The university teaching staff management needs to raise gratitude consciousness in practical work which then needs both the efforts from the teachers and the university leaders by exploring effective ways both in the policy system dimension and the actual operation dimension.
