摘要
知识型员工是企业的中坚力量,他们对企业忠诚度的高低直接影响企业竞争优势的强弱。心理契约是企业与员工之间双向的心理期望。大量的研究表明,企业与员工之间心理契约的不协调是造成员工忠诚度下降的主要原因。本文首先提炼出基于心理契约的知识型员工忠诚度的影响因素;然后基于研究假设构建了实证研究模型;接着通过对样本企业知识型员工忠诚度影响因素的实证研究,得出了基于心理契约的各个忠诚度影响因素对于知识型员工忠诚度的作用规律。本文发现,知识型员工对各项忠诚度影响因素的实际感受及其忠诚度随着性别、年龄、学历、工作年限和工作性质等干扰变量的变化规律。最后,对模型及假设进行了修正。
Knowledge employees are the backbone of a company,and the level of their loyalty has a direct effect on the competitive force of the company. Psychological contract is a two-way expectation between a company and its employees. Lots of studies have found that the disharmony of psychological contract between a company and its employees is the main reason for loyalty decline. Firstly,we draw out the psychological-contract-based factors that influence knowledge employees' loyalty; secondly,on the basis of study hypothesis we establish a model of empirical study; and finally we conduct an empirical study that covers the employees of a sample company and make clear the underlying rules for knowledge employees' loyalty and the factors that influence it At the same time,we find out that knowledge employees' loyalty changes with different gender,age,academic degree,employment length and job type Finally,we modify the model and hypothesis.
