摘要
为探索组织承诺与离职意向、工作行为、工作绩效之间的影响关系,抽取294名被试进行问卷调查和建立结构方程模型进行分析。结果显示:组织承诺可以降低员工的离职意向和离职率,增加角色内行为,并对员工的工作绩效产生显著的影响。其中三种组织承诺均对离职意向产生直接影响,感情承诺和持续承诺对角色内行为和周边绩效产生直接影响,而持续承诺和规范承诺则对任务绩效产生直接影响。
In order to explore the relationship between organizational commitment and employees' quitting intention, their behavior and work performance, the questionaire on a sampling of 294 people was made and structural equation model was analized. The results showed that : organizational commitment has marked effect on quitting intention and rate, role behavior and work performance. Among these three kinds of organization commitments all have marked direct effect on employees' quitting intention, Emotional commitment and continuouse commitment have marked effect on role behavior and conexuac performance. But continuous commitment and normative commitment have marked direct effect on task performance.
