摘要
本研究立足于职业生涯管理中的现实问题和已有文献的不足,以智能职业生涯理论和工作要求—资源模型为基础,构建了新职业背景下双重主体职业生涯管理联合有效性的综合模型,并对其进行检验。研究结果表明:(1)组织职业生涯管理对个人职业资本有正向影响;(2)组织职业生涯管理对个人职业成功感、工作投入的正向影响部分是由于组织帮助个人提升了职业资本,但职业资本在组织职业生涯管理与组织情感承诺之间的中介作用不显著;(3)自我职业生涯管理在组织职业生涯管理对职业资本、工作投入和情感承诺的直接影响上起着调节作用,但是作用方向有差异;(4)自我职业生涯管理正向调节了职业资本在组织职业生涯管理与工作投入之间、组织职业生涯管理与职业成功感之间的中介作用。最后,本研究讨论了研究的理论与现实意义、局限及未来研究展望。
In terms of the practical problems of career management and the shortcomings of existing literature,this study constructs a comprehensive model of the joint effectiveness of dual-subject career management under the new career background on the basis of the intelligent career theory and job demands-resources model and tests it.The empirical research results show that:①organizational career management positively relates to career capital;②the positive effect of organizational career management on personal career success and work engagement is partly due to the organization's help with enhancing their career capital,however,the mediating effect of career capital between organizational career management and organizational affective commitment is not significant;③career self-management plays a moderating role in the direct impact of organizational career management on career capital,work engagement and emotional commitment,but directions of the moderating role are different;④career self-management positively moderates the mediating role of career capital between organizational career management and job engagement and moderates the mediating role of career capital between organizational career management and career success.Finally,the theoretical and practical implications,limitations and future research prospects of this study are discussed.
