摘要
当前,许多企业通过组织变革应对时代挑战,抢抓发展机遇。基于资源保存理论探讨组织变革与员工前摄行为之间的关系,从个体具备的内在资源和组织情境的外在资源两个层面入手,分析工作重塑在组织变革与员工前摄行为关系中的中介作用,并探讨领导政治能力在组织变革与工作重塑及员工前摄行为关系中的调节作用。通过对企业微观调研数据进行多元线性回归分析与Bootstrap分析,结果发现组织变革正向影响员工前摄行为;工作重塑在二者之间起到部分中介作用;领导政治能力正向调节组织变革对工作重塑和员工前摄行为的积极影响。通过对组织变革影响个体行为的机制展开探讨,打开了组织变革影响员工前摄行为的“黑箱”,以期为企业激发员工前摄行为提供参考。
Current,more and more enterprises respond to the challenges of the times and seize development opportunities through organizational change.Based on the conservation of resource theory,this study discusses the relationship between organizational change and employee proactive behavior,analyzes the mediating role of job crafting in the relationship between organizational change and employee proactive behavior,and discusses the moderating role of leadership political skill in the relationship between organizational change,job crafting and employee proactive behavior.Through multiple linear regression analysis and bootstrap analysis on the micro survey data of enterprises,it is found that organizational change has a positive impact on employee proactive behavior;Job crafting plays a partial mediating role between the two;Leadership political skill positively moderates the positive impact of organizational change on job crafting and employee proactive behavior.This study systematically considers the mechanism of organizational change affecting individual behavior,opens the"black box"of organizational change affecting employee proactive behavior,and provides enlightenment for enterprises to stimulate employee proactive behavior.
