差序式领导风格对团队创新能力的影响模型构建——基于地位冲突的中介作用 被引量:2

摘要 差序式领导是指在人治主义文化的影响下,领导者会根据人际亲疏关系,将下属员工进行分类,对与自己关系较亲近的员工给予偏私待遇,由此形成差别对待不同类别下属的领导风格。在中国情境下,对差序式领导进行研究,结合团队创新能力研究的现状,以地位冲突为中介,提出在差序式领导风格下激发团队创新能力的想法。结果表明:(1)在差序式的领导下,提升奖励、宽容犯错、照料沟通对于团队的创新能力具有极其显著的积极影响;(2)不同程度的差序式领导中的晋升、宽容自己的犯错、照料沟通对于个人和团队中的地位冲突都有着极其显著的影响;(3)地位冲突的加剧会对团队创新能力产生正向影响;(4)在差序式的领导与团队创新的关系中,权力距离的导向具有负向调节作用:对权力距离的导向越低的员工,差序式的领导和团队创新之间的关系就越明显。 Under the influence of the culture of rule of man,the leader will classify the subordinates according to the interpersonal relationship and give the employees who are close to him preferential treatment,resulting in the leadership style of treating different types of subordinates differently.In the context of Chinese management,this paper studies differential leadership,combines with the current situation of team innovation ability research,and takes status conflict as the intermediary,and puts forward the idea of stimulating team innovation ability under differential leadership style.The results show that:(1)promotion reward,mistake leniency and communication care in differential leadership have a significant positive impact on the team′s innovation ability;(2)promotion reward,mistake leniency and communication care in differential leadership have a significant impact on the team′s status conflict;(3)the increase of status conflict will have a positive impact on the team′s innovation ability;(4)In the relationship between differential leadership and team innovation,power distance orientation has a negative moderating effect:the lower the power distance orientation,the more obvious the relationship between differential leadership and team innovation.
